AbstractPenelitian ini bertujuan untuk menganalisis pengaruh Kepemimpinan Pelayan dan Kualitas Kehidupan Kerja terhadap Perilaku Kewarganegaraan Organisasi (OCB), dengan Kepuasan Kerja sebagai variabel mediasi di antara karyawan Badan Pelayanan Sipil dan Pengembangan Sumber Daya Manusia (BKPSDM) Kabupaten Seram Barat. Latar belakang penelitian ini didasarkan pada pentingnya perilaku ekstra-peran (OCB) dalam meningkatkan efektivitas organisasi, khususnya di sektor pelayanan publik. Penelitian ini menggunakan metode kuantitatif dengan pendekatan Partial Least Squares Structural Equation Modeling (PLS-SEM) melalui perangkat lunak SmartPLS versi 3. Sampel terdiri dari 88 karyawan BKPSDM yang dipilih menggunakan teknik sensus. Hasil penelitian menunjukkan bahwa Kepemimpinan Pelayan memiliki pengaruh signifikan terhadap Kepuasan Kerja tetapi tidak secara langsung memengaruhi OCB. Di sisi lain, Kualitas Kehidupan Kerja memiliki pengaruh signifikan terhadap Kepuasan Kerja dan OCB. Selain itu, uji mediasi mengungkapkan bahwa Kepuasan Kerja secara signifikan memediasi hubungan antara Kepemimpinan Pelayan dan OCB, serta antara Kualitas Kehidupan Kerja dan OCB. Temuan ini menyoroti pentingnya kepuasan kerja sebagai mekanisme psikologis yang menjembatani pengaruh kepemimpinan dan variabel lingkungan kerja terhadap perilaku positif karyawan. Implikasi teoritis dari penelitian ini memperkuat teori Kepemimpinan Pelayan dan teori motivasi-higienis Herzberg, sementara implikasi praktisnya menawarkan rekomendasi untuk memperkuat gaya kepemimpinan pelayan dan meningkatkan kualitas lingkungan kerja untuk menumbuhkan loyalitas karyawan dan keterlibatan aktif dalam organisasi publik.
